FACTORS THAT AFFECT THE MANAGEMENT OF A GLOBAL WORKFORCE Coca-Cola, a multi-national beverage corporation and manufacturer, started as a medicine sold in a small pharmacy that John Pemberton made in his backyard. This brand grew world wide through strategic marketing and affective global management. Managing a company globally is a tough task because there are several factors that affect a global workforce. The first challenge one may think of when determining the factors that affect the management of a global workforce may be the difference in language. This factor is actually small when compared to other differences needing to be addressed when businesses plan to become multinational. These may seem like small barriers but when they re added up, these barriers can prove to be serious obstacles. If Coca Cola had a Eur ope branch manager based in Germany who wanted to hire someone in France, the paperwork that is needed to be completed would be in French and will ask for information based on French laws and customs that ll probably be unfamiliar to the German manager. If this same challenge repeats itself through the whole employee lifecycle, (from hiring, to development, to retention), the manager’s obstacles can increase dramatically and the company may drop the ball in executing the entire global plan. Differences in Educational Systems: Cheap labor doesn t necessarily mean skilled labor. Many countries can offer a large number of workers but most of these individuals will need some type of training. A company may save money by hiring cheap labor but the cost of their training may not prove to be profitable. On the same token, pulling skilled workers with higher education may be more expensive than training existing employees. This fascinating chain of events (the formation of seed to dispersal to germination) is very complex and still poorly understood. Some trees can easily be grown from seed but, for some trees, it may be much quicker and easier to propagate them from cuttings. Seed propagation can be a tricky process for a number of tree species. A small seedling can be very tiny and delicate when first germinated and often require much more care than a cutting. Seeds collected off tree hybrids or grafted stock can be sterile or the tree may  be off-character from the parent. For example, seeds collected from a pink dogwood will most likely flower white. What Stops Seeds From Germinating There are a number of important reasons a seed refuses to germinate under artificial conditions. Two major causes for unsuccessful tree seed germination are hard seed coats and dormant seed embryos. Both conditions are species-specific and every tree species has to subject the seeds to unique conditions to assure germination. Treating the seed properly is necessary before germination occurs and a seedling can be assured. Seed scarification and stratification are the most common methods of seed treatment and they will increase the chances of seed or nut germination. Scarification and Stratification The hard protective coating on some tree seeds is natures way of protecting the seed. But hard coats on some hard seed species actually inhibit the germination of the seed, because water and air cannot penetrate the hard coating. Interestingly, many tree seeds require two dormant periods (two winters) before the protective coating breaks down enough to germinate. The seeds must lay on the ground completely dormant for one full growing season, and then germinate the following growing season. Scarification is an artificial way to prepare hard seed coats for germination. There are three methods or treatments that will usually make seed-coats permeable to water: soaking in a solution of sulfuric acid, soaking in hot water or immersing the seed for a short period in boiling water, or mechanical scarification. Many dormant tree seeds need to be after-ripened before they can germinate. This is the most common cause of seeds failing to germinate. If the seed embryo produced by a tree is dormant, it must be stored at the proper temperature and in the presence of abundant supplies of moisture and air. Stratification is the process of mixing the seed in a moist (not wet) medium like peat moss, sand or sawdust, then placed in a storage container and stored in an area where the temperature is controlled at a low enough level to ripen the seed. This storage is usually over a definite period of time at a specific temperature (around 40 degrees F). Methods of Tree Seed Treatment by Species Hickory: This tree nut is generally considered to exhibit embryo dormancy. The common treatment is to stratify the nuts in a moist medium at 33 to 50 degrees F for 30 to 150 days. If cold storage facilities are not available, stratification in a pit with a covering of about 0.5 m (1.5 feet) of compost, leaves, or soil to prevent freezing will suffice. Prior to any cold stratification, nuts should be soaked in water at room temperature for two to four days with one or two water changes each day.Black Walnut: A walnut is generally considered to exhibit embryo dormancy. The common treatment is to stratify the nuts in a moist medium at 33 to 50 degrees F for two or three months. Although the seed coat is extremely hard it usually cracks, becomes water permeable, and does not need scarification.Pecan: A pecan does not fall into dormancy like other hickories and can be planted at any time with the expectation that the embryo will germinate. Still, the  pecan nut  is often collected and cold-stored for planting the next spring. Oak: Acorns of the white oak group generally have little or no dormancy and will germinate almost immediately after falling. These species should usually be planted in the fall. Acorns of the black oak group that exhibit variable dormancy and stratification are usually recommended before spring sowing. For best results, moist acorns should be held for four to 12 weeks at temperatures of 40 to 50 degrees F and can be placed in plastic bags without a medium, if turned frequently.Persimmon: Natural germination of common persimmon usually occurs in April or May, but two- to three-year delays have been observed. The main cause of the delay is a seed covering that causes a major decrease in water absorption. Seed dormancy also needs to be broken by stratification in sand or peat for 60 to 90 days at 37 to 50 degrees F. All the Nahua-speaking peoples in the Valley of Mexico were Aztecs, while the culture that dominated the area called the Tenochca. But in more important ceremonies, people of higher rank, especially warriors, volunteered themselves. Since there were many gods, the sacrifice depended on what god they were worshiping. Sometimes, the death was drowning, burning, or beheading. In a coarse of a year, the death toll was about several thousands. Much of Aztec life was built around farming, which was extremely necessary to keep up with the growing population. The play away by Michael Gow is a story of three Australian families going on holidays. It is set in the summer of 1967-68 during Christmas and the New Year. There are many sub-themes in away such as death/loss, change, moving on with life, and forgiveness. The theme of death/ loss is displayed when we find out about Roy and Corals son who was killed in Vietnam. Coral constantly brings up the theme when she says, â€Å"I’ll be silent on all controversial topics. Will that do? I wont bring up anything worrying. Death, war, loss-.† This theme is carried over to Tom when we find out about his terminal illness when he has a conversation with Meg and says, â€Å" So how bout it? Help me. I’m going to get sick again and I wont get better. Your parents won’t find out.† Even when Harry is talking to Jim death reveals itself throughout the duration of the conversation. The theme of moving on with life is best shown in the final scene where tom is back at school and is living and waiting to die but is getting on with life when miss Latrobe says to Tom â€Å" Tom, your our own Chips Raferty why don’t you go on reading?† It also relates to Roy and Coral near the end of the play coral is still grieving and their relationship is on the rocks and the Coral decides to move on and get on with her life when she participates in the play with Tom and she says, â€Å" I’m walking, I’m walking, I’m walking, I’m walking, I’m walking†. This scene between tom and coral also shows change or transition. In away there is a sense of forgiveness at the end of the play where Gwen gets back from her walk with Vic and has a conversation with Jim where she apologizes. Jim doesn’t mind what she does but is concerned with her health. There is also a feeling of forgiveness when Gwen’s family is back together and no fighting is happening and everything is peaceful. These themes evoke different emotions throughout the play like when we first find out about Roy and Corals son who was killed in Vietnam. The reader/viewer feels sorry for there loss and even sad because he died at a young age. Again when we find out about Tom and his illness we feel sad because he is only 17/18 years old and he doesn’t have long to live and enjoy all of life’s pleasures. Evan the theme of forgiveness stir’s up the emotions of relief. When Gwen’s family stops arguing and is kind to each other the reader/viewer feels freedom from the anxiety and knows that every thing will be aright with the family. This was to discover the key principles of new learning behaviours. The rat was first places in the box with a lever which when pressed it released a food pellet in to the box. At first when the rat got in to the box it sniffed around and at some point it pressed the lever, discovering that the pellet was dropped. The rat then repeated this performance and learned that pressing the lever is automatically followed by the pellet being dropped. ( the consequence) The pellet is seen as reinforcing, this means something that the rat would like to have more of. There are two types of enforcement negative and positive reinforcement. Skinner then investigated negative reinforcement by running a low electrical current on the floor of the box, the current would be de-activated when the lever was pressed. The behaviour of pressing the leaver was then negatively in reinforcing. For example humans used pain killers as a negative reinforcement because if you use them the pain then tends to go away. Social learning approach Social learning is what affects a person because of a certain individual or a group of people. This could lead to negative behaviour which could be smoking, drinking and drugs. These could be influenced by friends, parents or a guardian and also from the environment they live in. Albert Bandura proved this because he observed this by doing the bobo doll experiment which was children watching a adult kick, punch and sit on the doll. The children then were allowed to go in a play with the doll and they did what they had observed. But also in the room there was other items that they could play with so they could chose to be aggressive or not but they chose to play with the doll, when they were playing with the doll some got guns involved and pretended to shoot it, which the adult never did. The children also used aggressive language towards the doll, this showed that because they had observed the adult being aggressive towards the dolls the children copied. Bandura also believed that behaviour can be learnt from the following principles observational learning, this is watching someone else perform a behaviour such as smoking, drinking, wearing a cycle helmet, they can be learnt but does not have to be reproduced unless the person is motivated to perform the behaviour. A role model which is an individual that inspires others as they could be prestigious, attractive, have a high status and they may copy their behaviour. Modelling which is the process of basing behaviour for example dressing the same as someone who they may admire. Availability the behaviour to be learnt must be available this could be performed somewhere for the individual to see this could be on TV, the computer, games, there peers and family members. Attention the behaviour must be noticed or we will not be able to learn it, if someone is feeling unwell they may not pay attention which could be a problem because you will not remember the procedure. Retention is behaviour that must be retained which is that the person must be interested enough and old enough to retain the information in their memory. Reproduction the individual must be capable of performing the behaviour. Motivation behaviour will be learnt and then performed. Humanistic approach Maslow was a psychologist that believed we were all seeking to become the best that we possibly can be physically, spiritually, emotionally and intellectually, he called this self-actualisation. He also made the theory known as hierarchy of needs this explains that every human requires certain basic needs to be met before they are able to move on to the next stage. He also believed that all our energies will be focused on the stage that we are at, until the basic needs are met we will not focus on our emotional needs and to feel self-esteem which is how valuable we may feel, for someone who has a high self-esteem they will believe that that they are loved and are loveable and also that they feel important and valued. For someone who has a low self-esteem they could feel worthless and that they have no value to anyone and may feel unloved and that they are not unlovable. Case Study Analysis Essay

The case study I chose to evaluate was Oak Brook Medical Systems, Inc. The manager, Jackie, is known as a â€Å"no nonsense† kind of manager who is credited with large increases in business accounts resulting in a $40 million dollar addition to the corporate bottom line. She is a valuable corporate asset but has considerable communication issues with staff members. This is a so called â€Å"armchair† case study that is based on the fictional documentation produced by O’Rourke in case 10-1 (2010) Business Problem Part of the problem faced by Oak Brook Medical Systems is Jackie. She is difficult to communicate with and on occasion, makes other staff members feel their contribution to the welfare of the company is less important than her own. Workers feel unappreciated and Jackie is sometimes short tempered and condescending toward her coworkers and subordinates. Jackie believes the issue to be no more than a hurdle that has been faced by many who went before her. She believes that the issues with her subordinates are no different than those faced by every manager or superior, not suspecting that the issue may actually lie with her. From Jackie’s perspective, the staff problems are due in part to her race. Jackie is of African American descent and, as such, is perhaps a little more observant of people’s attitude toward her than other employees would be. She is beginning to believe that the company may prefer to have a non-black in the position she currently holds; and would rather she not advance any further with the company. Jackie has known nothing but success in her life and is having difficulty recognizing hurdles to advancement because she has not faced failure in her past. She cannot understand the reason she is not progressing more within the company and does not consider her communication issues with fellow staff members as anything more than a nuisance to her advancement. The business problem for Oak Brooke Medical Systems is how to improve communication between staff members and prevent Jackie from demeaning her subordinates by her very direct approach to management. Critical Issues The issues faced by Oak Brooke Medical Systems, Inc., are related to communication and human resources. If staff feels they have no support in dealing with an overly aggressive manager, the company will lose vital talent and the creativity of the remaining members may be inadvertently subdued by fear or perceived bullying. The loss of current staff members could pose a long-term problem for the company as attracting and cultivating talented team members is costly and time consuming. If Jackie can eliminate one or more of the other members of the team by her aggressive managerial stance, she may ultimately cost the company more than she generates in revenue. Jackie is also a talented team member; but tends to want to play alone and seldom seeks the approval of other staff members. She has a direct approach to management and can steam-roller over others to reach her goal. She is African American and this will ultimately become an issue should the company decide to discipline her for unacceptable behavior. In the short term, Jackie believes her color is hindering her advancement within the company. Possible Solutions Jackie is exceptional at producing profits for the company. If Oak Brooke was willing to invest further in Jackie and provide some cultural training and sensitivity classes she may benefit. If Jackie can make other team members feel their contribution is important and indeed welcome, she may be able to generate a wave of support rather than create an unpalatable hostility in the workplace (Vlachoutsicos, 2011). Staff members may also benefit from cultural training and perhaps they would be more accepting of Jackie’s stance with regard to upward mobility in the corporation. IF team members understood the perceived hurdles Jackie faced in her work, they may be able to accommodate slightly more than they are currently able to. Meetings to openly discuss issues that staff have with Jackie and vice versa, may be all that it takes to settle the workplace down to something more easily managed. According to O’Rourke (2010), we all judge people by a standard to which we are accustomed and that standard is set by our experiences, values, education, and beliefs. Being able to recognize differences in the experiences of others is a big step toward building the bridges to successful communication. Racial bias is a two-way street and it should be made clear to all involved in the resolution that they must each understand the issue from the perspective of the other party or negotiations will be futile. What is motivation? Motivation defined as the internal force that drives a worker to action as well as the external factors that encourage that action (Locke & Latham, 2002). This report aims to analyze the interviewee’s work motivation by using the job motivation theory. In this report, I interviewed a job incumbent. I will analyze the interviewee’s work motivation by applying the job characteristics model, expectancy theory and reinforcement theory. In this case, my interviewee was a secondary school teacher in Hong Kong called Miss Tse. She had been a teacher for twenty years. She teaches Chinese and Chinese history. Besides teaching, she needs to prepare notes for the students and solving problems from the students. Why Miss Tse choose teacher as her vocation? She mentioned that she loves get along with the children. Also she adores the duties of a teacher. So being a teacher had become her ideal. Hackman and Oldham proposed the job characteristics model, which states that five core job characteristics influence (skill variety, task identity, task significance, autonomy and feedback) three critical psychological states that in turn lead motivation (Hackman & Oldham, 1975). The first core characteristic is skill variety. It refers to the need of different skills for the success of job tasks. In the case of Miss Tse, her work had a high variety. She mentioned that after the education reform and the changing of the society, the workload for the teacher had become greater than the past. Besides the high workload of the education, Miss Tse needed to communicate with the student and their parents more. She said that nowadays people are more individualism especially the parents, they concern on the academic result more than the personal growth. So Miss Tse needed to put more time on it. As a result the job variety had become higher.
